Real Madrid does have their own academy for young talents called La Fabrica, but most of them were transferred to other teams in return for money.

Second thing, Real Madrid is a very rich club and they always want to win. Maybe, this is the reason they go for top-notch footballers. We can see this with Real’s transfer business that they always want best in their team and players around the globe are also excited to play for them, which in turn makes things easy for them. Here are some examples:
1. Ronaldo moved to Real Madrid from Manchester United for £80 million

2. Bale moved to Real Madrid from Hotspurs for £77 million

3. Kaka moved to Real Madrid from Milan for €68.5 million

The third reason, why they don't promote a player is, it may take some time for the player to develop, and in addition to that, Real doesn’t provide good playtime for newbies, just because of that young players either leave the club for other good clubs which will provide good playtime or go on loan. Here are some examples:
1. Juan Mata (Current Team: Manchester United)

2. Marcos Alonso (Current Team: Chelsea)

3. Saul Niguez (Current Team: Atletico Madrid)

Even though all of this, some players from the academy had the best careers in Real Madrid. Here are some best academy players so far.
1. Raul (Ex-Real Madrid Player)

2. Etoo (Ex-Barcelona Player)

3. Iker Casillas (Ex-Real Madrid Player)

4. Guti (Ex-Real Madrid Player)

To conclude, I would say, it is not incapability of Real Madrid Academy but the Pressure of having the best players in the team along with a very strong financial position of Club is the main reason why we see fewer academy players in playing XI squad.
